Vertical collaboration, merit, and gender quotas: Evidence from a lab experiment
Abstract: Demographic shifts and competition have heightened grievances among previously dominant groups, such as men, toward non-dominant groups, like women. We hypothesize that horizontal (i.e., among peers) collaboration can mitigate these grievances and promote egalitarian attitudes toward outgroups. On the other hand, vertical collaboration – where one has a more dominant role than the other – could lead to a backlash, especially when the role feels imposed and not earned. To test our propositions, we conduct a novel incentivized lab experiment in France – a country with gender quotas – where participants are paired and need to collaborate on a neutral task. In each pair, one is attributed the role of manager whereas the other that of employee based on either merit or gender quotas. Our pre-registered research design considers both within- and between-subject effects, with attitudinal and behavioral measures. The results will contribute to the literature on egalitarianism, assessing the extent to which conflicting values like equal representation and merit are at stake when evaluating the experience of being in a less powerful position than the outgroup.
